Abstract

Penelitian ini bertujuan untuk mengevaluasi efektivitas prosedur Right to Disconnect (hak untuk memutuskan sambungan dari komunikasi kerja) dalam menjaga kesejahteraan psikologis (well-being) karyawan di tengah tuntutan kerja digital yang dinamis. Menggunakan metode penelitian kualitatif dengan pendekatan studi kasus deskriptif, data dikumpulkan melalui wawancara mendalam terhadap dua puluh karyawan sektor industri kreatif dan teknologi yang menerapkan sistem kerja hibrida, serta diperkuat dengan analisis dokumen kebijakan internal perusahaan. Analisis data menggunakan interaktif model, validasi data menggunakan tringulasi. Hasil penelitian menunjukkan adanya "paradoks fleksibilitas", di mana kebebasan waktu kerja digital justru sering kali mengaburkan batas ruang privat dan profesional secara destruktif. Implementasi prosedur Right to Disconnect secara formal terbukti mampu mereduksi kecemasan akibat technostress dan mencegah fenomena burnout, namun efektivitasnya sangat bergantung pada komitmen budaya organisasi dan ketegasan regulasi internal agar hak tersebut tidak sekadar menjadi aturan di atas kertas. Kontribusi penelitian ini secara teoritis memperkaya literatur manajemen sumber daya manusia mengenai batas kerja digital di negara berkembang, sedangkan secara praktis memberikan rekomendasi taktis bagi para pembuat kebijakan perusahaan dan praktisi HR dalam merumuskan standardisasi prosedur kerja yang lebih humanis, adaptif, dan berkelanjutan di era transformasi digital.
